I was struck by Martin's (1992) description of the potential for "homosocial reproduction" via the interpretation approach to organizational culture research. She explains that organizations that tend toward consensus are more "likely to exclude women and racial or ethnic minorities from the top levels of the hierarchy" and reproduce the organization through promoting and hiring people who share their values. So, when a study from the integration perspective sees these types of exclusionary practices, what is the response? "This is just the way the organization is set up"? These practices seem detrimental to me, but I don't identify with the integration-consensus perspective, so I am wondering how to make sense of a consensus-frame-of-mind that encounters exclusionary practices.
